Resumo

Este traballo analiza o efecto do capital psicolóxico dos enxeñeiros en tres resultados
individuais de gran relevancia para as organizacións: a satisfacción no posto de traballo, o
compromiso afectivo coa organización e o rendemento no posto. Tomando como base os
datos obtidos de 100 enxeñeiros de telecomunicacións, o traballo suscita un sistema de
ecuacións estruturais, para cuxa análise, utilízase o programa informático EQS 6.1. Os
resultados indican que o capital psicolóxico dos enxeñeiros de telecomunicacións exerce
un efecto positivo sobre os tres resultados individuais considerados no estudo. Os
resultados obtidos presentan importantes implicacións para os directivos tanto no ámbito
da selección como no da formación e desenvolvemento dos recursos humanos. En
primeiro lugar, os directivos deben tratar de procurar individuos con elevado capital
psicolóxico nos procesos de selección. Por outra banda, dado que o capital psicolóxico non
é un trazo de personalidade, e polo tanto, pode ser desenvolvido, a organización debería
implantar actividades formativas para o desenvolvemento do mesmo.
